What's Next for Performance Management

In the August Performance Management Exchange meeting, we started off by reviewing the findings of the What’s Next for Performance Management Pulse Survey where we discussed not only the findings to the survey but how it ties to other recently released i4cp research (as well as upcoming releases).

Highlights include:

  • Being as transparent with performance management practices
  • Focusing on increased frequency of feedback is a high performance best practice  
  • Stacked/forced rankings are no longer the norm but watch for shadow systems that cause issues
  • Employee Development is noted as a PM focus area with utilizing Team Development as a potential Next Practice

Research recommendations:

1. Focus your performance management processes on forward-looking development

2. Spend less time addressing things like type of rating scale and spend more time of creating a culture of performance feedback

3. Consider discontinuing the use of stacked rankings

4. Assess and address possible bias in your PM processes

We followed up this portion of the call with breakout sessions to discuss the question: How does your organization identify and eliminate bias from the performance management process? 

Results included:

  • DEI and external process audits
  • Ensure that there is calibration in the process
  • Consider dual manager/team based input to reviews for matrixed orgs, projects
  • Tap into your ERGs/BRGs for input into what’s working and what’s not/potential blind spots
  • Change self-assessment to include more reflection time
  • Make sure points aren’t scored for the best writer – perhaps move away from asking employees to write their own reviews
  • Conduct bias awareness training
  • Identify that this is not an HR Process but owned by the leaders to set them up for success - it is their process with tone, transparency
